Without any guidance on how they might improve the outcome of their efforts, that manager will be far more likely to fail when the next challenge comes—or, worse yet, give up altogether and walk away at the first opportunity. EMOTIONS ARE CONTAGIOUS It's not that you can never deliver bad news or critical reviews—it's how you convey that message that counts. In research where people were given posi- tive performance feedback in a cold, dis- tant and somewhat negative tone of voice, despite receiving good news they still came away from the interaction feeling bad. In the same study, others were given nega- tive performance feedback, but conveyed in a warm, supportive tone of voice, and they left feeling upbeat despite receiving bad news. Many years ago, a well-known shop owner told me that my paycheck was the basis for any positive reinforcement I would receive from him. Sadly, it never gave me the feeling that my work was appreciated, despite the stellar reputation of the owner and the shop. Emotions are contagious, and how you communicate your message, whether bad or good, determines the other person's takeaway, independent of the content of the message you give them. Consider your own frame of mind when you are about to approach an employee. Did a disagreement you had that morning with a spouse or family member, or a touch of a cold, put you in a funk, and as a consequence cause you to be harsh and seemingly intolerant of your employee? Is there a better way of broaching the subject, maybe even asking your protégé how they feel they are doing before you present your assessment? These coaching relationships—whether in leading or even parenting, for that matter—foster a sense of psychological safety, where the other person feels you care about them and their well-being, support them and will guide them. There are also emotional habits that promote or sabotage psychological safety. Psychological and emotional safety is the understanding that being honest and open is OK and won't have negative repercus- sions. When we feel safe, we're able to shut down the brain's hardwiring for defen- siveness. This, in turn, fosters healthy risk-taking, innovation and enables us to unleash our strengths. In contrast, an environment that lacks psychological safety keeps employees in turmoil.
